I didn't mean to sound so critical. The game works so well as designed that the decision to allow leaderless stacks to attack seems to be the right one.

I guess I was just looking for a "historical" justification, not just a "Game playability" one.

Von Beanie is absolutely correct in all particulars here. A little shorter winter on most of the map would be more in keeping with actual North American climate conditions (it's about right in the mountainous areas of the West). I've played DomII and lately DomIII. Quite a bit of fun, but I find it repetitive. Recruit, attack. There is a lot of "Stuff" in the game, but you don't really do anything differently because of it.
